| 内容記述 | [要旨]本国人の「海外派遣」と現地人の「登用」を巡る諸問題に直面する中，多国籍企業は，本国人と現地人の各々の長所を具備すると同時に，両者の短所の回避が期待できる新たな人材オプションを模索するようになってきた。その１つが「現地採用本国人」（self-initiated expatriates: SIEs）である。本論文では筆者（古沢）が5ヵ国 （米国・英国・ドイツ・タイ・中国）で実施したアンケート調査に基づき，各国の日系進出企業に勤務する「現地採用日本人」（日本人SIEs）に関して，「雇用状況」や「基本属性」のほか，「バウンダリー･スパナー」としての可能性，「働きぶり」に対する日本人駐在員の評価，さらには「キャリア」や「職務満足」の視点から考察する。そして，分析結果からのインプリケーションを抽出したい。 [Abstract] Facing the problems of expatriation of parent country nationals (PCNs) and utilization of host country nationals (HCNs), multinational companies are seeking new human resource options which are expected to maintain the strengths of both PCNs and HCNs as well as avoid their drawbacks. One of the alternatives is self-initiated expatriates (SIEs). This paper explores the Japanese SIEs in overseas subsidiaries of Japanese multinationals from the perspectives of their employment, antecedents, potential as boundary spanners, behavior (evaluations by Japanese expatriates), career, and job satisfaction based on our questionnaire surveys in five countries (USA, UK, Germany, Thailand, and China). Then, we draw out the implications of the findings. |
