| 内容記述 | 研究成果の概要（和文）：事業立地転換の一環として既存事業のノウハウが利用できない新規事業に進出する際に、どのような職種の従業員をどのように調達しているのか（内部異動か外部採用か）、また調達方法の変更によってどのような人事管理上の問題が生じているのかについて、日本企業に対する聞き取り調査などをもとに考察した。日本企業は進出した事業に固有のスキルを必要とする職種については外部採用を中心に、それ以外は内部異動を中心に調達していることや、企業別労働市場や職能資格制度が定着している現況において、事業特性を反映した賃金制度への変更が難しい状況にあることが日本企業の人材調達における重要な課題となっていることが明らかになった。 研究成果の概要（英文）： I considered on the way of human resource sourcing of Japanese companies when they create new businesses unit using an in-depth interview method.The summary of results is as follows. First, whereas Japanese companies in need of employee's job-specific skill necessary for developing new business recruit talent from external labor market, they relocate the employee to new business unit in internal labor market.Second, Japanese companies struggle with changing current wage system into the new one suitable for new business unit due to ability-based grade system. |
